新疆综合公立医院医务人员职业满意度影响因素研究

Investigation on influencing factors of occupational satisfaction among medical staff in Xinjiang public hospitals

  • 摘要:
    目的 探讨新疆综合公立医院医务人员职业满意度的影响因素。
    方法 采用随机抽样方法对六所综合公立医院的360名医务人员的职业满意度情况进行问卷调查, 根据是否满意分为满意组与不满意组, 对影响医务人员职业满意度的相关因素进行logistic回归分析。
    结果 收回问卷334份。医务人员的职业满意度为66.76%, logistic回归分析显示医务人员职业满意度的主要影响因素为工龄、对收入的评价、工作时间安排的合理性、职业能力的发挥等因素。以工龄 < 5年组为对照, 工龄20~年组的OR值为1.836(95% CI:1.257~2.736);以对收入不满意组为对照, 对收入满意组的OR值为2.471(95% CI:1.347~3.563);以工作时间安排不合理组为对照, 工作时间安排较合理组的OR值为1.841(95% CI:1.323~2.550), 工作时间安排合理组的OR值为2.709(95% CI:1.878~3.549);以职业能力不胜任组为对照, 职业能力完全胜任组的OR值为9.143(95% CI:6.013~12.712)。
    结论 新疆综合公立医院医务人员职业满意度尚可。应针对影响因素, 采取措施提高医务人员满意度。

     

    Abstract:
    Objective To analyze influencing factors of occupational satisfaction among medical staff in Xinjiang.
    Methods A total of 334 medical staff were studied in 6 general hospitals. The potential affecting factors between the satisfactory group and non-satisfactory group were compared and analysed by logistic regression.
    Results The occupational satisfaction rate among these medical staff was 66.76%. The logistic regression analysis indicated that the major impact factors relevant to occupational satisfaction were the working age, income, working schedule, and the vocational ability. the OR value was 1.836(1.257-2.736)(working age more than 20 years vs. less than 5 years), 2.471(1.347-3.563)(satisfactory vs. unsatisfactory income), 2.709(1.878-3.549)(reasonable vs. unreasonable working schedule)and 9.143(6.013-12.712)(qualified vs. unqualified vocational ability), respectively.
    Conclusion The intervention measures against such influencing factors should be taken to increase the occupational satisfaction of medical staff.
