核应急医学救援护理人员岗位胜任力评价指标体系的构建

Construction of a competency evaluation index system of nursing staff in nuclear emergency medical rescue

  • 摘要:
    目的 构建核应急医学救援护理人员岗位胜任力评价指标体系,为护理人员在此领域的专业能力培养与评估提供科学依据。
    方法 在回顾文献、半结构式访谈基础上,初步草拟核应急医学救援护理人员的岗位胜任力评价指标,并于2024年1—3月开展德尔菲专家函询。经过多轮讨论与修订,形成评价指标体系最终版本,并通过层次分析法精确计算各级指标权重。
    结果 核应急医学救援护理人员岗位胜任力评价指标体系包含3项一级指标、9项二级指标以及58项三级指标。一级指标按照权重由高到低排序为专业能力(权重0.490 5)、个人素养(权重0.311 9)、核应急知识(权重0.197 6)。二级指标按照组合权重由高到低排序为紧急医学救援能力(权重0.162 1)、防护能力(权重0.162 1)、思想素养(权重0.156 0)、身心素养(权重0.156 0)、专业知识(权重0.131 7)、基础知识(权重0.065 9)、去污洗消及废物处理能力(权重0.063 9)、管理能力(权重0.054 0)、心理干预能力(0.048 3)。三级指标组合权重排名前三的为服从与责任意识(权重0.053 4)、强烈的安全意识(权重0.051 4)、正确穿戴各类防护用品(权重0.049 1)。
    结论 该指标体系具备科学的理论支撑,对核应急医学救援护理人员岗位胜任力进行了全面界定,有较强的实用性,可为未来护理人员在此领域的专业能力培养与评估提供有益的指导与支持。

     

    Abstract:
    Objective To construct a competency evaluation index system of nursing staff in nuclear emergency medical rescue, providing a scientific basis for the professional training and assessment for nursing staff in this field.
    Methods Based on a review of literature and semi-structured interviews, preliminary competency evaluation indicators for nursing staff in nuclear emergency medical rescue were drafted. From January to March 2024, the Delphi method was used to consult experts. After multiple rounds of discussion and revision, the final version of the evaluation index system was formed, and the weights of each level of indicators were precisely calculated using the analytic hierarchy process (AHP).
    Results The competency evaluation index system for nuclear emergency medical rescue nursing staff includes 3 first-level indicators, 9 second-level indicators, and 58 third-level indicators. The first-level indicators, ranked by weight from highest to lowest, were professional ability (weight 0.490 5), personal quality (weight 0.311 9), and nuclear emergency knowledge (weight 0.197 6). The second-level indicators, ranked by combined weight from highest to lowest, were emergency medical rescue ability (weight 0.162 1), protection ability (weight 0.162 1), ideological quality (weight 0.156 0), physical and mental quality (weight 0.156 0), professional knowledge (weight 0.131 7), basic knowledge (weight 0.065 9), decontamination and waste disposal ability (weight 0.063 9), management ability (weight 0.054 0), and psychological intervention ability (weight 0.048 3). The top three third-level indicators by combined weight were obedience and responsibility awareness (weight 0.053 4), safety awareness (weight 0.051 4), and correct wearing of various protective items (weight 0.049 1).
    Conclusions The index system had a solid theoretical foundation, comprehensively defined the competency of nursing staff in nuclear emergency medical rescue, and had strong practicality. It could provide valuable guidance and support for the professional training and assessment for nursing staff in this field in the future.
